Abstract

Indonesia is formed by various tribes, cultures and various religions in it. The three of them became pillars for the continuity of an independent state for about 75 years. The importance of maintaining a good culture in a pesantren tradition is that there is a rule that is used to follow a changing era movement which is often made as a reference. The rule is Al-muhafazhat ala al-qadim ash-shalih wa al-akhdzu bi al-jadid al-ashlah. Something new is not always interpreted as something better than the old. Therefore, pesantren need to continuously respond creatively to the challenges of changes in education management while at the same time finding options that are more relevant, according to the needs of the times. In a qualitative approach with several informants as data sources, affective commitment is characterized by the psychological closeness of the kiai to the HI Islamic Boarding School, where he grew up and grew up in the pesantren environment. His parents were the founders of the pesantren and all of his siblings took part in the management of the HI Islamic Boarding School until now. With a pesantren educational background and aspirations to serve in a pesantren, the kiai's psychological bond with HI Islamic Boarding Schools is getting closer. This condition makes the kiai feel comfortable to stay in the pesantren and is committed to developing the pesantren optimally in various ways including in terms of cultural integration. This is what Allen and Meyer describe as the development of psychological affinity to firm which makes a person highly committed to the organization.
